摘要
This study aims to consolidate evidence on factors associated with key outcomes relevant to successful aging at work (SAW) by systematically examining patterns from multidimensional empirical findings. The meta-analysis synthesizes evidence from 43 independent studies (comprising 71 effect sizes) to systematically explore the correlates of these SAW-related outcomes across organizational, strategic, and individual domains. The results show that (1) Organizational/work environment factors – including human resource practices, job autonomy, perceived organizational support, and negative associations with age-based stereotypes; (2) Adaptive behavioral strategies – SOC strategy and job crafting; (3) Individual characteristics – occupational future time perspective. Moderator analyses indicated significant cultural variations, with organizational future time perspective demonstrating stronger effects in Eastern cultural contexts, whereas age and gender exhibited no significant moderating effects. These findings advance the theoretical integration of lifespan development and work design frameworks, providing practical guidance for organizations to foster positive work experiences and outcomes for aging workers through structural reforms in HR policies, initiatives aimed at reducing stereotypes, and competency development programs specifically targeting aging workers.
