Taking a self-determination perspective, we develop a mediated moderation model explaining how career goals moderate the relationship between employee-experienced high performance work systems (HPWS) and job performance and whether task crafting mediates the interactive effects. Based on data of 430 employees, we found intrinsic career goals can positively interacted with employee-experienced HPWS to predict job performance via task crafting. Results also revealed that extrinsic career goals can negatively interacted with employee-experienced HPWS on job performance, however, which was not transmitted through task crafting. Theoretical contributions, practical implications and limitations were discussed.
